The mandate
A multinational-owned artificial-intelligence company is changing the strategy of its industry-solutions business. The organisation mixes product, domain, data-science and delivery roles whose authority and economics are unclear. A responsible-AI control build adds new decision and capability needs. The board has created a Chief People Officer role to redesign leadership and workforce around the new strategy.
The CPO will influence approximately ₹1,150 crore in AI product and services revenue and lead about 175 employees and material partners. Scope includes organisation design, executive talent, workforce planning, reward, capability, employee relations, culture, people operations, succession and responsible-AI workforce governance. The Group Chief Executive or appointed executive committee sponsor will hold the reporting relationship for this people agenda.
The redesign must begin with work and customer value. Industry solutions require repeatable product capability, domain expertise, implementation, model evaluation and client change. The CPO will map which decisions and skills belong centrally, within industry units or close to customers before recommending roles and reporting lines.
Leadership assessment will focus on the new operating model. Executives may need to lead across research, product and delivery boundaries, stop bespoke work or accept independent control. The role will define outcomes and behaviours, assess incumbents consistently and give the board evidence for appointments.
Critical-role depth is a strategic constraint. Domain AI leaders, solution architects, data scientists, evaluation specialists, product managers and client executives may be scarce. The CPO will identify roles whose absence threatens the plan, test successors and compare build, hire, partner and acquire options by time and quality.
Responsible-AI controls affect organisation design. Model approval, data use, evaluation, monitoring, incident response and residual risk need clear accountable roles and independent challenge. The people system should reinforce competence and consequence, ensuring performance incentives do not reward unsafe shortcuts.
Workforce productivity should be measured through delivery flow and reuse, not blunt utilisation. Rework, waiting, customisation and scarce-expert bottlenecks can explain performance. The CPO will connect workforce cost and capacity to product and customer outcomes, challenging reductions that remove critical judgement while preserving duplication.
Reward and performance management need alignment with strategy. Product reuse, customer outcome, responsible delivery and enterprise collaboration should shape goals. Transitional incentives require expiry, and exceptional rewards should not institutionalise key-person dependency.
The workforce plan will integrate demand, supply, cost and timing. Hiring requests need verified work and skill requirements. Internal mobility and development should end in demonstrated deployment. Partners and contractors require knowledge-transfer logic where capability is strategically important.
The people function must model clear accountability. Business partners, talent, reward, learning and operations should use common data and decision rights. The CPO will assess leaders, improve people analytics and build succession within the function.
Why this seat is open
This newly created role forms part of the next operating model and is not an incumbent replacement. A planned four-to-six-month search will place the appointee before capital and talent decisions. Existing leaders remain responsible until activation.

The first 12 months
In the first 90 days, map strategic work, meet the 30 stakeholders closest to uneven execution and assess leaders. Establish critical-role and workforce baselines. Agree design, appointment, productivity and responsible-AI gates with the board.
Months four to nine should activate the organisation, make leadership choices and fill priority capability gaps. Align reward and performance, launch assessed mobility and remove structural duplication. Early evidence may include faster decisions, stronger reuse or improved talent deployment.
At twelve months, critical-role depth, productivity and an executable people plan should support the strategy. Delivery must stay within 10% of approval, with three forecasts reconciling workforce, cost, customers, products and risk. Severe people or control gaps need a decided action inside 30 days.

The person
You are a CHRO, Chief People Officer or Regional HR Director with 22–28 years in AI or an adjacent technology enterprise. Your experience includes restructuring senior leadership and workforce cost without destabilising essential talent or employee relations.
Your accountable P&L, book, budget or portfolio has been at least ₹800 crore, and you have led 125 or more people. Evidence should show organisation and productivity outcomes sustained over two reporting periods.
You understand AI talent, responsible governance and industry-solution delivery. You can challenge an attractive organisation chart, make difficult leadership decisions and preserve employee and technical followership through change.
Compensation and terms
Fixed compensation is ₹2.2–3.0 crore plus performance variable. This permanent Pune appointment is onsite and expects relocation, though a structured weekly commute may be considered during the first quarter. Notice periods up to six months are acceptable.
