Chief Human Resources Officer / India
What did the organisation supply before it judged the person?
I build people arrangements that distinguish an employee’s contribution from the conditions we gave them to work, learn and compete for the next role.
01
Separating an output delay from an individual judgement
A late assignment is an event to examine, not a complete account of an employee’s contribution. I ask which materials, instructions and operating conditions were available before approving a performance conclusion. In the selected eighteen-record review, twelve cases involved upstream material constraints and six still needed individual examination. Correcting the twelve did not establish the outcome of the six. I want the review to preserve that uncertainty rather than replace one broad judgement with another. Saira and the operating owners explain the production context; HR should ensure the people account reflects it without taking over technical decisions. The useful discipline is to identify what the person could influence and what the enterprise had not supplied, then make an individual judgement through the appropriate process rather than infer it from the output date alone.
02
Planning paid mentoring time that can actually be delivered
A mentor’s name on a development plan does not create the time needed to teach. I worked with operations to make the learning commitment part of planned work rather than an invisible addition to the same output expectation. Eight mentors supported twenty-four learners in a programme with 216 planned paid hours. We delivered 192 and rescheduled 24, keeping the outstanding time visible. Those hours described activity, not a technical qualification or task clearance. The ₹36 lakh programme budget supported a defined twelve-week effort. I want the people account to show whether learning time was actually supplied and who remains responsible for assessing capability. The benefit is a more credible development arrangement, not a claim that every attendee is ready for every task simply because the programme has a complete list of names.
03
Making an internal opportunity visible across work patterns
Publishing an internal vacancy is different from making it available to colleagues whose working arrangements limit access to the usual channel. In the selected review, twenty of thirty-two colleagues received the notice and twelve did not. We reopened the opportunity and confirmed receipt across that group without changing the selection standard or treating awareness as an application. The people function needed to examine the route by which the notice reached different shifts rather than assume the existence of an announcement proved equal access. I ask which colleagues can actually see the opportunity, when they can ask questions and how the organisation knows the channel worked. A repaired notice process does not remove every possible barrier, but it prevents one avoidable absence of information from being interpreted as lack of interest in a career move.
04
Keeping people leadership distinct from technical clearance
HR can improve the account of performance, learning and opportunity without becoming the authority for engineering standards or task suitability. I work with Saira and qualified operating owners to understand the conditions behind a people decision while preserving their responsibilities. Delivered mentoring hours do not by themselves establish technical competence, and a corrected performance record does not make every unresolved case satisfactory. Akshay retains enterprise decisions; my team makes the people process clear enough for the relevant responsibilities to operate. The three cases each concerned an assumption the organisation had made about what an employee could access or control. I want those assumptions examined before they harden into a judgement about the person, while keeping the remaining evidence and professional decisions visible rather than claiming that a process correction answers every question.
A leadership conviction
A performance judgement or career opportunity should reflect what the person could actually influence and access. I ask whether we supplied the material, the learning time and the notice before deciding what someone’s response tells us about them.
