Remuneration that a manager can defend
I work on the relationship between pay, responsibility and conduct in a banking business. The technical design matters, but so does the explanation an employee receives when an outcome differs from expectation. At Neralith I brought risk colleagues into the prospective incentive design for 320 relationship managers, with documented grounds for conduct assessment and a route for questions. I resisted changing completed performance-year terms through an interpretation that employees had never seen. My role is to develop proposals and organise implementation within approved authority; the board and its remuneration committee retain their respective decisions. I examine cost, competitive pressures and the behaviour the scheme might encourage, then work with managers on individual conversations. A defensible scheme needs more than a formula. It needs a fair process for applying judgement when the facts are disputed or when a strong financial result coexists with serious concerns about how it was achieved.
